摘 要: 新任教师入职适应期是教师专业发展的重要阶段,是决定教师未来专业发展方向与质量的关键期。基于教师专业学习的视角,对北京市3150名中小学新任教师问卷数据进行分析,探讨了新任教师专业学习的内容、方式与组织支持等议题。研究发现,新任教师专业学习的内容以专业技能和专业知识为主,尤为关注如何落实新课改和“双减”政策以促进学生发展。新任教师参与的学习类型及对其成长影响最大的学习方式主要为“听课与评课”“师徒结对”及“教研组研讨”;新任教师对聚焦日常实践的学习方式更为重视和期待。在学校制度情境中,学习共同体与组织支持对新任教师成长具有促进作用;新任教师学习的阻碍来自于工作忙碌、时间不足等制约。基于此,应加强新任教师专业学习的培训课程设计;探索优化新任教师专业学习方式;强化学校组织制度支持,加强教师校本研修,完善教师专业学习的支持体系。 The entry adaptation period for novice teachers is an important stage of teachers′professional development,and it is a key period that determines the future direction and quality of teachers′professional development.Based on the perspective of teachers′professional learning,this paper analyzes the questionnaire data of 3150 novice teachers in primary and secondary schools in Beijing,and discusses the contents,methods and organizational support of novice teachers′professional learning.The study finds that the content of the novice teachers′professional learning mainly focuses on professional skills and knowledge,especially on how to implement the new curriculum reform and"double reduction"policy to promote student development.The types of learning that novice teachers participate in and the learning methods that have the greatest influence on their growth are mainly"listening and evaluating lessons","mentoring pair"and"teaching research group discussion";that novice teachers put more emphasis and expectations on the learning methods that focus on the daily practice;that learning community and organizational support can promote the growth of novice teachers in the context of school systems;and that the obstacles of novice teachers′learning come from the busy work and insufficient time.Based on this,we should strengthen the design of the training curriculum for novice teachers′professional learning,explore and optimize the novice teachers′professional learning methods,strengthen the support of the school organization system,strengthen the school-based research and training for teachers,and improve the support system for teachers′professional learning.
