摘 要: 研究直接主管赋权使能对下属员工幸福感的影响,并探讨互动公正与员工"主人翁"角色认知对上述影响过程的中介作用与调节效应。以广东省16家组织内对偶的127名主管与346名下属为研究对象。结果表明:主管赋权使能可以显著提升下属互动公正知觉,进而提升下属幸福感水平;下属的"主人翁"角色认知越强,则主管赋权使能对下属员工幸福感的正向影响关系越强;反之,较低的"主人翁"角色认知会削弱上述影响关系。 This study examines the influence of supervisor empowerment on subordinate well - being by focusing on the me-diating effect of interactional justice and "ownership" role identity. Data was obtained from dyads of 346 subordinates - 127 supervisors from 16 organizations in Guangdong. The results reveal that supervisor empowerment improves interactional justice and subordinate well -being, and "ownership" role identity moderates the effect relavantly.
