高质量就业背景下企业工会如何提升员工的工作满意度——基于中国劳动力动态调查的数据分析

摘  要: 在新时代背景下,高质量就业成为高质量发展的内在要求,稳定就业则是高质量就业的重要构成部分。立足工会与员工两方行动主体,研究企业工会对员工工作满意度的影响效应,对稳定就业进而推动高质量就业的实现有着重要的理论与实践价值。本研究基于中国劳动力动态调查数据,运用多元线性回归和倾向得分匹配模型分析后发现,企业组建工会和员工参与都对员工的工作满意度有显著的正向影响。然而,企业组建工会的影响只体现在促进能力发挥、赢得尊重、意见表达等发展型工作满意度;员工参与的影响则更为全面,还包括提升工资报酬、劳动条件等工具型工作满意度。因此,企业工会除了深化维权职能的转型外,更应重视员工主体性的发挥,通过增强员工的工会参与进而提升工作满意度,助力高质量就业的实现。 High-quality employment has inevitably become an inherent requirement of high-quality development in the new era,while stable employment is an important part of highquality employment.Based on the two parties of trade union and workers,it has important theoretical and practical value to study the effect of trade union on employee's job satisfaction.This study uses the data from China Labor Dynamics Survey(CLDS)and adopts the multiple linear regression and PSM model.It is found that establishment of trade unions in enterprises and employees’participation in trade union activities has a positive effect on job satisfaction.However,the effect of the establishment of trade unions is only ref lected in developmental satisfaction embodying the improvement of workers’ability,respect and opinion expression.In comparison,employees'participation in trade union activities has a wider impact on their job satisfaction,and includes instrumental satisfaction involving wages,working hours,and working conditions.Therefore,in addition to deepening the transformation of their rights safeguarding functions,trade unions should pay more attention to employees'individual initiative,improve their job satisfaction through enhancing their participation in trade union,and push forward the realization of high-quality employment.
