多层次视角下的心理安全研究评述

摘  要: 当今社会,为了适应快速变化的外部环境,企业需要不断进行变革与创新,以谋得生存与发展。然而,变革与创新往往会给组织成员带来不确定性,容易遭遇挫折。在这种现实背景下,心理安全作为一种能够有效推动企业变革与创新的员工心理素质,得到了大量研究的探讨。为了推进学界人士更好地了解和掌握这个重要概念,本文拟对心理安全进行研究述评。具体而言,本文从多层次视角出发,梳理了个体、团队、组织三个层面上心理安全的定义与测量,然后回顾了心理安全的研究现状,尤其是系统梳理了影响因素、影响效果与作用机制。在此基础上,文章对未来研究做了几点展望。 In modem society, enterprises need to constantly change and innovate in order to adapt to the rapidly changing environment. However, organizational change and innovation often bring uncertainty to organizational members, and are easy to suffer setbacks. Under this realistic background, psychological safety as a psychological quality that can smoothen organizational change and innovation, get a lot of discussions from scholars. To promote a better understanding and mastery of this important literature, this paper aims to make a literature review on psychological safety. Drawing on a multi-level perspective, this paper clarifies the definition and measurement of individual-, team- and organizational-level psychological safety. Then, this paper also demonstrate the theoretical and empirical studies on psychological safety in regard to the antecedents, consequence and underlying mechanism. Finally, this paper makes some prospects for future research.
