摘 要: 目的探讨护士工作满意度、工作投入与组织公民行为之间的关系。方法采用明尼苏达满意度问卷、工作投入量表和护士组织公民行为量表对便利抽取郑州市5所三级综合医院497名护士进行调查。结果工作满意度总分为(78.63±11.34)分,工作投入总分为(38.31±7.78)分,组织公民行为总分为(106.33±10.26)分。护士工作满意度与工作投入、组织公民行为均呈正相关(r=0.529,0.481;P〈0.01),工作投入与组织公民行为呈正相关(r=0.456;P〈O.01)。工作满意度、工作投入对组织公民行为有正向预测作用(R2改变=34.8%);工作投入在护士工作满意度和组织公民行为中起部分中介作用,中介效应占总效应的30.77%。结论管理者应采取措施,通过提高工作满意度和工作投入来促进护士组织公民行为表现。 Objective To explore the relationship among job satisfaction, work engagement and or- ganizational citizenship behavior (OCB) of nurses. Methods A total of 497 nurses in 5 tertian7 level gener- al hospitals in Zhengzhou selected by convenience sampling, were investigated by Minnesota satisfaction questionnaire, nurses" OCB scale and the Utrecht Work Engagement Scale. Results The scores of job satis- faction, work engagement, OCB were ( 78.63± 11.34), ( 38.31±7.78), ( 106.33± 10.26) respectively. Nurses" job satisfaction was positively correlated with work engagement and OCB ( r = 0. 529,0.481, P〈 0.01 ) , and work engagement was positively correlated with OCB (r= 0.456, P〈 0.01 ).The job satisfaction and work en- gagement had a positive prediction effect on OCB( changed R2= 34.8% ) ,and work engagement played a par- tial moderation effect between job satisfaction and OCB, the mediating effect accounted for 30.77% of the to- tal effect. Conclusion Managers should take measures to improve job satisfaction and work engagement to promote OCB of nurses.
