内部人身份认知与创新行为的关系—一个有调节的中介效应模型研究

摘  要: 内部人身份认知是员工创新行为的重要内在驱动因素。为了探讨内部人身份认知对员工创新行为的影响效应以及组织承诺和工作嵌入在其中的作用机制,本研究采用横向与纵向相结合的研究方法,在理论与文献研究以及系统检验各变量信度与效度的基础上,对所提出的有调节的中介效应模型进行检验。数据分析结果表明:(1)员3-内部人身份认知显著正向影响组织承诺与创新行为;(2)员工组织承诺显著正向影响创新行为,组织承诺在内部人身份认知与创新行为的关系中起完全中介作用;(3)员工工作嵌入在组织承诺与创新行为的关系中起正向调节作用,工作嵌入程度越高,组织承诺对创新行为的影响作用越强;进一步地,工作嵌入还调节着组织承诺对内部人身份认知与创新行为关系的中介效应。本研究的结果有利于进一步拓展创新行为理论的研究成果并进一步揭示内部人身份认知对创新行为的内在作用机制,可以为企业管理创新行为提供理论与实践方面的指导。 Perceived insider status is the critical inherent driving factor of employee's innovative behavior. In order to explain the influence of perceived insider status on employee's innovative behav- ior and the roles of organizational commitment and job embeddedness in this effect, this paper em- ploys cross sectional and longitudinal research methods to test the moderated mediating model based on theory & literature analysis and systematic reliability ~ validity tests of variables. Results of data analysis are shown as follows: firstly, perceived insider status has significantly positive effects on or- ganizational commitment and employee's innovative behavior; secondly, organizational commitment has significantly positive effect on employee's innovative behavior, and also fully plays a mediating role in the relationship between perceived insider status and innovative behavior; thirdly, job embed- dedness plays a positive moderation role in the relationship between organizational commitment and innovative behavior, namely job embeddedness with higher degree leads to stronger effect of organiza- tional commitment on innovative behavior; furthermore, job embeddedness also moderates the media- ting role of organizational commitment in the relationship between perceived insider status and innova- tive behavior. These findings not only help to further enrich the achievements of innovative behavior theory and clarify the inherent mechanism of perceived insider status affecting employee's innovative behavior, but also provide theoretical and practical guidance for firm management innovative behaviar_
