组织政治知觉对员工组织信任的影响研究

摘  要: 文章有效整合了组织政治知觉、组织公平和组织信任三个方面的理论研究,基于社会交换理论的研究视角,以分配公平和程序公平为中介变量构建了组织政治知觉对员工组织信任影响的概念模型。以湖南省10家大中型企业的251位员工作为研究对象,通过问卷调查方法,利用SPSS19.0和LISREL8.71统计分析软件,采用层次回归和结构方程模型方法对研究假设进行检验。研究结果表明:组织政治知觉不仅对员工组织信任具有直接显著的负面影响,而且通过分配公平和程序公平对员工组织信任产生间接的显著影响,分配公平和程序公平在组织政治知觉影响员工组织信任中起部分中介作用。研究结论揭示了组织政治知觉影响员工组织信任内在的作用机理,为降低员工组织政治知觉、提升组织信任提供了理论依据,对我国企业人力资源管理实践具有重要的现实意义。 This paper effectively integrated the theoretical research on perception of organizational politics, organizational justice and organizational trust, based on the perspective of social exchange theory, a conceptual model of the effect of perception of organizational politics on employees' organizational trust was constructed, taking distributive justice and procedural justice as the intermediary variables. A questionnaire survey was conducted on 251 enterprise employees in Hunan Province, the hypotheses put forward in this study was tested by hierarchical regression and structural equation model using the statistical analysis software SPSS 19.0and LISREL 8.71. The results showed that perception of organizational politics not only had a direct significant negative effect on organizational trust of enterprise employees, but also had an indirect significant influence on it through distributive justice and procedural justice which functioned as the partial mediums. The conclusion reveals the intrinsic mechanism of the political perception affectting organizational trust, provides the theoretical basis for relieving the perception of organizational politics and enhancing the organizational trust, which has an important practical significance for our native enterprises in human resources management.
