A公司知识型员工激励制度研究

摘  要: 近年来,许多企业在对知识型员工的激励与管理方面存在着问题。尤其是以IT企业为代表的高科技企业,比较普遍的存在着激励手段匮乏、员工流失率较高、管理成本上升等现象。21世纪,人类迈入了知识经济时代,企业之间的竞争,知识的创造、利用与增值,资源的合理配置,最终都要依靠知识的载体——知识型员工来实现。对此,我们有必要对此类型员工的激励与管理进行专门地研究。 A公司是中国移动全资控股子公司,依据中国移动的全局部署,公司目前处在转型期间,其成功的关键就是如何对知识型员工进行科学激励。 本文以三种非常经典的激励理论作为研究基础,对A公司目前激励知识型员工的方式进行了调查研究。笔者分析后认为,处于转型期的公司对知识型员工的激励策略应当包括工作激励、组织激励、文化激励、报酬激励四大方面。应该有效地运用现代激励政策,建立创新授权机制、多元化的价值配比要素,制造创新、自主和团队的企业文化,造就学习型组织,提供自主的工作环境等。应特别注重内在激励方式的运用,由知识型员工内在动机入手,有效地激发其创造性和自主性。最后,指出了本研究的结论和有待解决的问题,以便确定今后研究的方向。 In recent years, many enterprises in the knowledge-based employee incentive and management of problematic. In particular, IT businesses are represented by high-tech enterprises, the existence of a more general lack of incentives, higher staff turnover, management costs and so on. The 21st century, mankind has entered a knowledge-based economy, competition among enterprises, knowledge creation, utilization and value-added and rational allocation of resources and ultimately must rely on the carrier of knowledge -knowledge workers to achieve. In this regard, we need this type of employee motivation and management of specialized study. A company is a wholly owned subsidiary of China Mobile, according to the global deployment of China Mobile, the company is currently in a period of transition, the key to its success is how scientific knowledge-based staff motivation. In this paper, three kinds of very classic theory of motivation as a research base pairs of A's current way of encouraging knowledge-based workers was investigated. The author analyzes the view that companies in transition to knowledge-based employee incentive strategy should include work motivation, organizational incentives, culture and incentives, pay incentives in four major areas. Should be effective use of modern incentive policies, the creation of innovative licensing mechanism, a wide range of elements of the value of the ratio, manufacturing innovation, autonomy and team culture, creating a learning organization, providing autonomous working environment. Special attention should be inherent in the use of incentives by the intrinsic motivation of knowledge workers start to effectively stimulate their creativity and autonomy. Finally, noting that the conclusions of this study and the issues to be addressed in order to identify future research directions.
