劳务派遣员工公平感对工作卷入及工作结果的影响研究

摘  要: 随着经济全球化的发展,企业面临更加激烈的竞争,劳务派遣作为灵活的用工形式的典型代表,已经被越来越多的企业所采用。近十几年在我国劳动力市场中迅速发展,这种用工形式一方面有效的解决了企业的用工需求,一方面也遇到了不少的问题。劳务派遣员工的管理逐渐成为理论和实践领域面临的一个现实的课题。劳务派遣员工的特殊身份,使得他们在组织中与正式员工存在很大的差距,特别是同工不同酬等现象特别严重。因此,关注劳务派遣员工的公平感知问题是一项重要而有意义的研究课题,希望借此为企业管理者解决企业管理问题和政府机关行政决策者解决劳务派遣员工社会问题提供有益借鉴和思考。 本研究基于公平理论、需要理论和社会交换理论,从管理学和劳动学的视角探讨我国劳务派遣员工公平感知对其工作卷入和工作满意度及工作绩效的影响关系,验证了工作卷入对工作满意度和工作绩效的影响关系,以及工作卷入在公平感知和工作满意度与工作绩效之间的中介作用;最后探讨了工会会员角色对劳务派遣员工公平感知和工作卷入之间关系的调节作用。本研究通过问卷调查了171个劳务派遣员工样本,运用SPSS17.0和Amos7.0数据分析软件进行数据分析以验证研究假设结构方程模型。 研究结果显示:第一,劳务派遣员工分配公平对其进入组织后的工作卷入、工作满意度和工作绩效具有显著的影响。第二,劳务派遣员工的工作卷入对分配公平和工作满意度与工作绩效之间的关系具有显著的中介作用。第三,劳务派遣员工工会会员角色对程序公平与工作卷入之间的关系具有显著的调节作用。 基于上述结论,本研究提出改善劳务派遣员工公平感知,提高其工作卷入和工作满意度与工作绩效的建议。本研究认为构建和谐的劳资关系应从更为广阔的社会因素来讨论,政府以及企业都应该需要特别关注劳务派遣员工的工会会员角色问题,在改善劳务派遣员工人力资源管理方面还应该考虑到从其团结权的因素方面进行考虑。 With continuous development of global economy, enterprises are faced with increasedcompetition. As a typical representative of flexible employment forms, labor dispatch hasbeen being absorbed by more and more enterprises. The labor dispatch system has rapidlydeveloped in the recent several years. On the one hand, this kind of dispatch system haseffectively solved labor employing demands of enterprise; on the other hand, it is facing manyquestions. The management of outsourcing labors is becoming a practical topic in the theoryand practice domain. The special status of labor dispatch employees makes them far behindthe official employees on their behalf, especially different wages and bonus more serious.Therefore, paying attention to dispatching workers’ justice is a significant practice issue. Thispaper will provide some solutions and useful reference for enterprise managers andgovernment agencies, administrative decision makers to solve social problems on dispatchingworkers. This paper bases on equity theory, need theory, social exchange theory, from themanagement and labor relations perspective, designed to explore the relationship betweenjustice and their job involvement, job satisfaction and job performance when they become themembership of the organization. Secondly, I examined the relationship between jobinvolvement and job satisfaction, job performance, and the mediating role of job involvementin the relationship between distributive justice and job satisfaction, job performance. At last, Iexplored the moderating role of dispatching workers’ union membership on the relationshipbetween justice and job involvement. In this study, I conducted a survey covering171samples,and used SPSS17.0and Amos7.0software for data analysis to examine the hypothesis ofstructural equation model. The results show: First, distributive justice positively affects job involvement, and jobsatisfaction, job performance. Secondly, distributive justice plays mediation role between jobinvolvement and job satisfaction, job performance. Thirdly, dispatching workers’ unionmembership moderates the relationship between procedural justice and job involvement. Based on the above findings, I propose several suggestions on improving dispatchingworkers’ justice, increasing job involvement and job satisfaction, job performance. I suggestthat harmonious labor relations should be discussed in the broader social background. Inparticular, government and business should require special attention to dispatching workers’ union members’ role. Koalitionsrecht factors should also take into account on dispatchingworkers’ human resource management.
