柏力公司企业文化的诊断研究

摘  要: 由于跨国公司的多国经营特性决定了企业文化必然受到多方因素的影响。不同国家的社会文化及企业自身的价值需求会导致跨国公司在经营理念及管理方式上存在差异性,而不同的企业文化类型所带来的效果也良莠不齐。柏力是跨国公司,其在中国的企业文化建设中也遇到了重重困难。 通过对企业文化和跨文化的研究,分析柏力公司的背景以及其企业文化特征,比较企业的跨文化中的芬兰文化与中国文化,二者存在的差异大大的影响了企业建设。使用OCAI企业文化测量表对公司的企业文化进行测评,结果柏力公司是偏重于等级森严式的企业文化。企业中存在的一些问题跟其它的跨国企业一样,存在文化差异的群体交流困难、决策冲突、组织结构复杂、企业规章制度多而没有执行力、员工行为不如期望。调整公司规章制度,使企业文化达到公司与员工的期望,不再是等级森严式的企业文化。同时企业文化的调整可以解决柏力在跨国企业遇到的问题,增强组织承诺以及进行一些员工培训、考核的调整,可以达到改善员工行为。 跨国公司的企业文化不能照搬到中国,存在本土民族特性与区域文化,跨国公司的企业文化要建设好,必须考虑本土情况。做出相对应的调整与应对,才能在中国本土建设好企业文化,帮助企业顺利发展。 Because of their multi-national operating characteristics determine the corporate culture will inevitably be multiple factors. Polen is a multinational, its corporate culture in China is also face the difficulties. Through the corporate culture and cross-cultural research, analysis Polen’s background and its characteristics of corporate culture, cross-cultural comparison of corporate culture and Chinese culture in Finland, there are differences between the two greatly affected the business building. Measured using the table OCAI corporate culture corporate culture assessment, the results Poleng is the emphasis on higher hierarchical-style corporate culture. Enterprises in a number of problems with other multinational companies, as there are communication difficulties and cultural differences between groups , decision-making conflicts, complex organizational structure, policy and rules are many and there is no execution, employee behavior unexpected. Adjust the company's rules and regulations, so that the corporate culture to achieve the expectations of the company and employees, is no longer a hierarchical type of corporate culture. While the adjustment of the corporate culture in the multinational force can solve Polen’s problems , and enhance organizational commitment, and some staff training, assessment of the adjustment can be achieved to improve employee behavior. Multinational corporate culture can not be copied to China, there are local and regional culture, national identity, transnational corporate culture to build, we must consider the local situation. Make the corresponding adjustment and response, in order to build in China's domestic corporate culture, Give a good picture of the businesses development.
