组织变革认知、心理所有权与工作绩效的关系研究

摘  要: 在当前国际金融环境恶化,国内经济发展不甚明朗,新政策一一出台的情况下,适应外部多变的环境、不断重塑自身保持竞争力成为企业实施组织变革的主要原因。然而,企业变革活动也造成了组织资源的浪费、使得企业员工疲惫不堪、在心理上造成很大的压力感,这为企业整体绩效的提升制造了障碍。 本文在结合前人研究的基础上,通过问卷调查的方式进行分析研究。运用因子分析、相关分析、回归分析等统计方法探索组织变革认知、心理所有权和工作绩效三者之间的关系,尤其是心理所有权在组织变革认知与工作绩效之间的中介作用,并验证了相关概念的信度和效度。研究的结果表明:/(1/)组织变革认知对心理所有权状态水平显著负向影响;/(2/)心理所有权对员工工作绩效有显著正向影响;/(3/)组织变革认知对员工工作绩效存在显著负向影响;/(4/)心理所有权在组织变革和员工的工作绩效间起完全中介作用。 心理所有权为组织变革的研究提供了一个很好的视角,如果能以心理所有权为切入点来解释组织变革中员工的工作绩效变化,不仅拓展了组织变革管理、人力资源管理等相关理论,在实践上则能给中国企业的组织变革实施提供管理建议。 In the current economic crisis, organizations should adapt to the changing external environment, and constantly adjust themselves to remain competitive. And the key might be organization change. However, organizational change may waste time and resources, exhaust employees, and cause a lot of pressure in the psychological sense. Each of these side effects can be a barrier to the business development. This paper was based on previous studies as well as the use of reliable questionnaire to conduct the research, the use of factor analysis, correlation analysis, regression analysis and other statistical methods to explore the relationship among organizational change, psychological ownership and job performance. And the focuses were the relationships between organizational change and psychological ownership, organizational change and job performance. It also verified reliability and validity of some constructs in Chinese context. Results of the study showed that: /(1/) Organizational change significant negative related to psychological ownership; /(2/) Psychological ownership and job performance was a significant positive correlation; /(3/) Organizational change and job performance was a significant negative correlation between, but the data in this study supported the mediator role of psychological ownership. The construct of psychological ownership can offer us a great perspective, which provides us a better understanding of organizational change. If we can explain the changes in job performance through two constructs -- change perception and psychological ownership, it will not only add to management theory, in practice, but also provide valuable information for ongoing organizational change in Chinese corporations.
