摘 要: 科技型中小企业核心员工的创新能力直接决定企业创新绩效,不同人力资本交易特性与关系嵌入形态的核心员工创新能力存在差异。基于广州等地调研数据的实证研究表明,从主体因素看,核心员工的人力资本交易特性对其创新能力有一定的影响作用,尤其是人力资本不确定性与创新能力密切相关;对于处于科技型中小企业的核心员工,复杂易变的技术问题加上资源能力的限制,势必会阻碍其技术及制度创新能力提高。从微观环境因素看,核心员工的不同关系嵌入对其创新能力影响的差异性较大。较少的政府介入有利于提高核心员工的创新能力,而与科研院所合作研发,通过嵌入供应商和行业协会、咨询公司等专业机构的创新网络有利于获得推动企业创新。 To improve the innovative ability of small and mid-sized enterprise core staff will decide the enterprise innovation performance directly. The staffs innovation abilities are different if their transaction characteristics and embedded relationships are different. Based on the investigation data of Guangzhou, the study shows that, from the individual factors, the transaction characteristics of core staff's human capital will affect his innovation ability. To small core staff in mid-sized enterprise , with complex and variable technical problems and the restrictions of resource , technology and institutional innovation will be hindered. From the micro environmental factors, it is big for the differences of influence to innovation ability which is caused by different embedded relationship. Taking effective measures from the differences will enhance the core staff innovation ability. Less government intervention will be useful to improve innovation ability of core staff, and cooperating with research institutes, embedding supplier and industry associations, consulting and other professional institutions innovation network will be beneficial to promote enterprise innovation.
