摘 要: 本研究运用公共组织、国有企业、民营企业和欧美外企等四类组织的325个高管团队样本,从行为视角探索了高管团队行为整合的结构和测量,重点研究了高管团队组成特征与行为整合的关系。实证结果发现,高管团队行为整合可分为决策参与、开放沟通和团队合作三个行为维度,高管团队规模、信任与高管团队行为整合变量显著相关。高管团队的多项异质性与行为整合显著负相关,这些异质性包括最高学历、海外学习考察时间、工作经历、每周工作时间、进入方式、团队任期、经营战略偏好等。 Since Hambrick brought the "Upper-echelon theory" in 1984, the empirical research of top management team (TMT) developed very quickly. Twenty years ago, the research of TMT was focused on the direct correlations of TMT compositional traits with corporate strategy choice and performance. Since 1990, the research was shifted to the management process of TMT, and topics of TMT communication, cooperation and decision-making research were investigated. It's not until 2003 that the Chinese scholar Sun Haifa introduced the TMT theory to Chinese academic community. This paper tries to study the construct and measurement of TMT behavioral integration from behavioral perspective, and explores the process of TMT behavioral integration and the effect of TMT compositional traits on the process. Based on 325 top management teams of government institutions, state-owned enterprises, private enterprises and Euro-American foreign companies in south China area, this study explores the structure and measurement of TMT behavioral integration from behavioral perspective. As presently the measurement of TMT behavioral integration is very inconsistent and with different measurement perspectives, the behavioral perspective used to construct the measurement has hope to provide more consistent criteria in measuring behavioral integration and practically have practical guidance for TMT operational process. With exploratory and confirmatory factor analyses, the study found the meta-construct of TMT behavioral inte- gration included three dimensions of decision-making participation, open communication and team cooperation. This study then tests the effect of TMT compositional traits upon behavioral integration with correlation and regression analysis. The results show that there are significant negative relationships between the variables of TMT size, heterogeneity of education, heterogeneity of TMT's study-time abroad, heterogeneity of work experience background, heterogeneity of TMT work loads, heterogeneity of TM
