摘  要: 本文以管理者为样本,探讨了管理者情绪智力对绩效的直接和间接效应。研究一运用管理者自评数据(N=320),探讨了管理者情绪智力对主观绩效的直接效应,以及分别以领导能力和管理自我效能感为中介变量的间接效应。研究二以他评的管理者情绪智力为自变量,以关键绩效指标完成率为因变量(N=12),探讨了管理者情绪智力对客观绩效的直接效应。研究三运用825份他评问卷收集的管理者相关行为数据(N=65),探讨了管理者情绪智力对主观绩效的直接效应,及以领导能力为中介变量的间接效应。研究结果表明,管理者情绪智力对绩效有显著的正向影响,管理者情绪智力会通过领导能力与管理自我效能感部分中介作用于其主观绩效。最后,对研究结果及其启示进行了讨论。 Although the relationship between emotional intelligence and performance has been discussed widely in literature, there are few studies probing the impact and mechanism of managers' emotional intelligence on performance from an empirical perspective. In order to fill this gap in the literature, this article examines the direct and mediated effects of a behavior-based measure of managers' emotional intelligence on performance. The paper presents three studies based on a sample of managers. The first study investigates the direct effects of managers' emotional intelligence on subjective performance, as well as the mediated effects of leadership competence and management self-efficacy, using a sample of 320 managers and self-assessment questionnaires. The second study investigates the direct effects of managers' emotional intelligence on objective performance using third-party reports of managers' emotional intelligence as the independent variable, and the ratio of key performance indices as the dependent variable for a sample of 12 managers. The third study investigates the direct effects of managers' emotional intelligence on subjective performance, as well as the mediated effects of leadership competence in a sample of 65 managers with 850 third-party questionnaire responses. Multi-source data are collected from managers themselves, as well as from their subordinates, peers, superiors and work units by means of managers' emotional intelligence behavior questionnaires, PM leader behavior questionnaires, management self-efficacy questionnaires and subjective performance questionnaires in composed of task performance, contextual performance and management effectiveness dimension and objective performance questionnaires reflected by the accomplished ratio of key performance index. Correlation analysis, regression analysis and structural equation modeling analysis are employed to analyze the survey data.
