摘 要: 高绩效工作系统在中国企业环境下的适应性问题是人力资源管理领域关注的重要问题。本文在先行研究的基础上,引入组织承诺为中介变量,建构概念模型和提出假设,并运用253家中国内地企业数据对提出的研究假设进行验证。实证研究表明:人力资源管理系统实践(包括人力资源获取、激励和保持)对组织承诺均有显著的正向影响;组织承诺对组织绩效有显著的正面影响;组织承诺在人力资源管理系统实践与组织绩效之间具有部分中介效果。 This paper had studied empirically the relationship between high performance work systems and organizational performance from the view of organization.The authors had researched the mediated mechanism of this relationship with organizational commitment.Based on the data of 253 enterprises,the hypothesis and mediated variable had been verified.The experiential result indicated that there are positive significant relation between the systematic practice of HRM and organizational commitment.There are positive significant relation between organizational commitment and organizational Performance.Further more,organizational commitment has some mediated effect between HRM process systematic practices and organizational performance.The conclusion advanced the existing study between HRM system practices and organizational performance.
